Home Care Application: Decision Making and Conflict Management
The homecare health industry is one of the most progressive healthcare sectors in the United States, which has been attributed to globalization and the advancement of technology (Harris, 2017). This has created a shift from the traditional form of healthcare to home care, which is better to manage becoming one of the preferred healthcare alternatives by patients as well as healthcare organizations. Homecare application involves the provision of healthcare while at the comfort of their homes (Harris, 2017). This may include the provision of special care to the elderly or individuals with special needs or suffering from chronic illnesses, which can be either short term or long term depending on the needs of the patients. The provision of homecare is regulated and guided by the Affordable Care Act of 2010 which determines what services may be provided under home care services (Harris, 2017). This paper will analyze a home care scenario related to the decision-making process.
Case Scenario Analysis
In this scenario, Louis who is the quality insurance director has challenges with other members of the home care organization in different aspects of decision-making and delivery of healthcare services. Louis has continually found errors in the company, which puts the company at a risk of having negative effects on the delivery of healthcare services. This may also negatively affect the members of the organization in their performance of different roles and responsibilities. The company has 27 managers who are required to follow the set protocols to the letter. However, 8 of the managers do not follow the protocol to the letter with the managers rejecting certain changes aimed to improve the healthcare delivery system.
The managers have also directed their employees to continue charting as they have been used to in the past. This has resulted to a conflict between the 8 managers and the rest of the managers and also confusion between the employees of the company. The 8 managers have provided reasons for their action and why they would not comply to the new changes which includes their concerns to risks attributed to the new changes. The 8 managers are among the best in the organization which increases the problems which Louis is facing in addressing the conflict in the organization.
Steps Associated With Making Decisions within Healthcare Organizations
It is important for Louis to implement certain steps in making decisions within the healthcare organization to enable efficient implementation of the decisions and prevent the conflict, which has affected the organization (Rigolosi, 2013). With Louis having certain important responsibilities in the organization, it is important that he ensure that effective decisions are made in the organization to bring positive results in the organization (Rigolosi, 2013). Due to the complexity of organizations, decisions should be considerate of all members to avoid conflict or resistance by the members as is the case in the home care company. The first step to make effective decisions in the organization is involving different members of an organization in the decision-making process (Rigolosi, 2013).
The conflict being witnessed by Louis is due to the concerns, which the 8 members are having with the proposed new changes. This conflict could have been avoided if the managers were involved in the decision-making process (Rigolosi, 2013). The managers could well be right since they have valid reasons on their resistance to the new changes. With everyone being involved in the decision-making process, better recommendations can be established to cater for all needs of the employees and prevent any conflict in the organization (Rigolosi, 2013). The second step involves gathering important information related to the impact of the decisions based on the expected results or the desired goals.
Information may be collected from internal sources that include the employees of the organization or external sources that include experts in health care delivery services (Rigolosi, 2013). This information is important as it will help the management in making informed decisions and consider the available alternatives. This includes possible actions and different paths towards achieving the desired goals and objectives (Rigolosi, 2013). This will enable the management to consider the impact of several options on different areas of healthcare service delivery and on the responsibilities of other members of the organization.
Types of Conflict Present Among the Employees in the Home Health Company
The home health company is facing different types of conflicts, which has led to a crisis between the managers and the employees in the company. One type of conflict in this company is employee conflict due to different opinions (Novais, Carneiro, & IGI Global, 2016). Employee conflict is conflict between the employees of an organization as is the case in this home health company. There are 8 managers who are against the implementation of the new changes in the organization while the rest of the managers have implemented the new changes. The 8 managers have also directed their employees to continue charting as they had been doing in the past. This has led to confusion between the employees as well as hostility with other managers who are advocating for the changes (Novais, Carneiro, & IGI Global, 2016).
Employee conflict has negative outcome in an organization due to the conflicting interests where else the employees should have same interests since they have same goals to achieve (Novais, Carneiro, & IGI Global, 2016). Another type of conflict is intragroup conflict, which is conflict between different groups in an organizational setting. This may be due to misunderstandings between the different individuals or groups in an organization, which may result in a conflict (Novais, Carneiro, & IGI Global, 2016). In this scenario, the 8 managers have different perspectives and opinions which are opposing to the new changes. This has created a conflict with the other managers who have implemented the new changes (Novais, Carneiro, & IGI Global, 2016). This type of conflict can be addressed by involving all managers in the decision-making process, which will be helpful in addressing some of the concerns, by the 8 managers which has led to their resistance to adopt the new changes (Novais, Carneiro, & IGI Global, 2016).
Best Decision-Making Model to Use In This Case Study
It is important to use effective decision-making models to enable organizations to make effective decisions since the decision-making process is an important process, which may positively or negatively impact organizations (Persily, 2013). In this scenario, the conflict between managers has been as a result of a poor decision-making strategy. The best decision-making model to use would in this scenario is the Vroom-Yetton-Jago Decision Model which has been indicated to help the management of different organizations to make effective decisions (Persily, 2013). This model helps decision makers to identify the best and most effective decisions through effective leadership approaches. This model is based on the assumption that no decision-making process may fit in all scenarios due to different aspects and circumstances (Persily, 2013).
The Vroom-Yetton-Jago Decision Model has different options depending on the case scenario. In this scenario, the collaborative approach will be the best since different managers have different opinions and perspectives related to the implementation of the new changes in the organization (Persily, 2013). A collaborative approach will allow the 8 managers to present their opinions on why they neglect the new changes and what options are more efficient. This will be done together with the other managers who will also share their views and opinions (Persily, 2013). This will enable the decision makers to make fair and efficient decisions, which will cater for both parties and enable the organization to be successful in achieving the desired goals and objectives (Persily, 2013).
How to Use Negotiation Models to Resolve Conflict in This Situation
There are different types of negotiation models, which are aimed at resolving different types of conflicts affecting different organizations (Rigolosi, 2013). Negotiation involves the process of discussing the issues, which have resulted in the conflict, by involving the conflicting members to participate in the process. This is meant to allow the members to share their concerns, which will help the decision makers or the management to come up with effective conclusions (Rigolosi, 2013). This is aided by the information provided by both sides where a consensus is determined to favor both parties involved in the conflict. Negotiation models can be used by identifying the best and most effective negotiation model based on the case scenario. All managers can be involved in the negotiation process where they are allowed to provide their different perspectives and their recommendations related to the new changes (Rigolosi, 2013).
This will allow either parties to understand the perspectives of the other party, which will promote understanding and the development of effective recommendations. The Win Win Model can be used which allows all parties involved to win (Rigolosi, 2013). This can be achieved by ensuring that no party loses in the negotiation process and both parties benefit from the recommendations developed. The outcomes of the two perspectives can be analyzed to determine the most effective approach as well as determining the disadvantages of implementing either approach (Rigolosi, 2013). If either parties are still resistant to change their positions, a third party who is an expert can be included in the negotiation process to provide advice and determine a mutual ground where neither of the parties feel that their considerations have been neglected (Rigolosi, 2013).
